Post-Merger HR Integration Success Factors: A Systematic Review of Cultural Alignment, Change Management, and Talent Retention Strategies

Background: Mergers and acquisitions (M&A) are widely adopted strategic initiatives aimed at achieving organizational growth, market expansion, operational efficiency, and competitive advantage. However, a significant proportion of post-merger integrations fail to achieve their intended objectives due to challenges related to workforce management, cultural incompatibility, employee resistance, and talent attrition. Human resource (HR) integration has therefore emerged as a critical determinant of post-merger success. Objective: This review aims to identify and synthesize the key success factors influencing post-merger HR integration, with particular emphasis on cultural alignment, talent retention, change management, workforce stability, and the growing role of data-driven HR practices. Review Methodology: A comprehensive review of peer-reviewed journal articles, books, industry reports, and scholarly publications related to mergers and acquisitions, organizational culture, human resource management, and HR analytics was conducted. Relevant literature published across management, organizational behaviour, and human resource disciplines was systematically analysed to identify recurring themes, challenges, and best practices associated with post-merger integration. Key Findings: The review reveals that cultural alignment, effective leadership communication, employee engagement, structured change management, and strategic talent retention are the most influential factors contributing to successful post-merger integration. The findings also highlight the increasing importance of HR analytics and evidence-based decision-making in identifying workforce risks, monitoring employee sentiment, and improving integration outcomes. Organizations that adopt proactive HR integration strategies are more likely to achieve workforce stability, reduce turnover, and enhance organizational performance. Conclusion: Successful post-merger integration requires a holistic approach that combines cultural integration, employee-centered leadership, change management practices, and data-driven HR strategies. The review provides valuable insights for researchers and practitioners seeking to improve workforce integration and maximize long-term organizational value following mergers and acquisitions
